主   题:How Leader Acceptance Coping when Facing Stressors Enhances Managerial Creativity and Consideration via Cognitive Flexibility

摘   要:

Challenging the conventional wisdom that stress-induced thoughts and feelings must be controlled, our research explores the transformative power of the acceptance coping style—embracing unwanted inner experiences rather than resisting them in leadership. We investigate whether leaders who are predisposed to such a coping style experience enhanced managerial creativity and consideration under stress, compared to other traditional coping styles (i.e., problem-focused, emotion-focused, and avoidance coping). We developed a process model of acceptance coping whereby leaders’ acceptance coping style positively interacts with work stressors to shape cognitive flexibility, which, in turn, impacts managerial creativity and consideration. Across two studies, we found compelling empirical support for our model. In Study 1, an online controlled experiment with 236 U.S. managers revealed that leaders higher in the acceptance coping style demonstrated greater managerial creativity and consideration in response to stressors, while those higher in problem-focused coping exhibited decreases in these outcomes under stress. In Study 2, we conducted an experience-sampling field study with 155 full-time organizational managers. We replicated most findings from Study 1 and further established cognitive flexibility as a crucial mechanism linking acceptance coping (when facing stress) to positive managerial outcomes.

Dr. Haiyang Liu is an assistant professor in the Nanyang Business School (NBS) at Nanyang Technological University. Prior to joining NBS, he was an assistant professor in the Department of Management at the London School of Economics (LSE) and Political Science. He also served as the Coordinator of the Ph.D. program for the Organizational Behavior Division. His research in organizational behavior focuses on personality, employee wellbeing, and new technology. His work has appeared in peer-reviewed journals, including the Journal of Applied Psychology, Personnel Psychology, and Human Relations.
