主 题:An emotional journey for novices: The antecedent and impact of changes in newcomers’ emotional labor

摘 要:
Organizational socialization requires newcomers to regulate and appropriately display emotions when interacting with veteran coworkers. Integrating the uncertainty reduction theory and social interaction model of emotion regulation, we adopt a dynamic within-person approach to investigate how and why newcomers engage in various emotional labor strategies to integrate into the new environment with two longitudinal studies. In study 1, we surveyed 142 newcomers along with their coworkers and found that changes in newcomers’ deep acting positively influenced coworkers’ perceived newcomer popularity over time, which subsequently enhanced newcomer performance, whereas surface acting exhibited no significant effect. In Study 2, we expanded our examination by taking a more nuanced approach to distinguish a variety of emotional labor strategies. With data from 431 newcomers and matched coworkers and supervisors, we found self-monitoring was an antecedent to newcomers’ dynamic use of different emotional labor strategies, which in turn impacted changes in newcomer popularity and performance.

Yuntao Dong is an associate professor in the Department of Organization and Strategy at Guanghua School of Management, Peking University. She received her Ph.D. from University of Maryland, College Park. Her research focuses on leadership, individual creativity and development, and employee emotional labor and resilience in the modern organizational environment. Yuntao’s work has appeared in Academy of Management Journal, Journal of Applied Psychology, Personnel Psychology, Human Resource Management Journal, Journal of Organizational Behavior, and Management and Organization Management, and is regarded as ESI highly cited paper. She is a senior editor of Management and Organization Review and Quarterly Journal of Management, and the IACMR Rep-at-large for Chinese mainland.

In this presentation, Prof. Luo will share his thoughts on the current state of organizational theories and discuss how business and management scholars can make forward-thinking contributions to the contemporary organizational theories.

陆亚东教授现任美国迈阿密大学赫伯特商学院、Emery M.
